طراحی مدل شایستگی کارکنان دانشی در شرکتهای دانشبنیان با استفاده از رویکرد ترکیبی دلفی–دیمتل فازی

در عصر اقتصاد دانشمحور، شرکتهای دانشبنیان نقش مهمی در نوآوری و توسعه پایدار ایفا میکنند. کارکنان دانشی، بهعنوان سرمایههای کلیدی این شرکتها، نیازمند نظامهایی دقیق برای شناسایی، توسعه و ارزیابی شایستگیهای خود هستند. با این حال، نبود مدلهای بومی و علمی در این زمینه یکی از چالشهای اساسی مدیریت منابع انسانی در این شرکتها بهشمار میرود. هدف این پژوهش، طراحی مدلی جامع از شایستگیهای کارکنان دانشی در شرکتهای دانشبنیان با استفاده از روش دیمتل دلفی فازی است. پژوهش حاضر با رویکرد ترکیبی انجام شد. ابتدا با مرور ادبیات علمی، ۲۰ مؤلفه شایستگی شناسایی گردید. در ادامه، با استفاده از روش دلفی و نظر ۱۸ نفر از خبرگان، این مؤلفهها به ۱۲ مورد نهایی تقلیل یافت. سپس، با بهرهگیری از روش دیمتل فازی، روابط علّی بین مؤلفهها تحلیل شد و میزان اثرگذاری و اثرپذیری آنها محاسبه گردید. نتایج تحلیل دیمتل فازی نشان داد که مؤلفههایی مانند تفکر انتقادی، حل مسئله، خلاقیت، رهبری دانش و مدیریت دانش، در زمره عوامل علی (اثرگذار) قرار دارند، در حالیکه مؤلفههایی همچون یادگیری مستمر، هوش هیجانی، مهارتهای ارتباطی و کار تیمی، بهعنوان عوامل معلولی (اثرپذیر) طبقهبندی شدند. مدل نهایی روابط علّی میان مؤلفهها را بهصورت شبکهای نشان داد. مدل ارائهشده میتواند بهعنوان ابزاری راهبردی برای طراحی فرآیندهای جذب، آموزش، ارزیابی و توسعه کارکنان دانشی در شرکتهای دانشبنیان مورد استفاده قرار گیرد.
In the era of the knowledge-based economy, knowledge-based companies play a pivotal role in innovation and sustainable development. Knowledge workers, as the core intellectual assets of such organizations, require systematic frameworks for identifying, developing, and assessing their competencies. However, the absence of localized and scientifically validated competency models poses a major challenge for human resource management in these firms. The aim of this research is to design a comprehensive model of knowledge worker competencies in knowledge-based companies using the fuzzy Delphi DEMATEL method. This study adopted a mixed-method approach. First ,through a systematic literature review,20 initial competency components were identified. Subsequently, using the fuzzy Delphi method and input from 18 subject-matter experts, the list was refined to 12 core competencies. The fuzzy DEMATEL technique was then employed to analyze causal relationships among the components and determine their respective degrees of influence and dependence. The results of the fuzzy DEMATEL analysis revealed that competencies such as critical thinking, problem-solving, creativity, knowledge leadership, and knowledge management function as causal (influential) factors. In contrast, continuous learning ,emotional intelligence, communication skills, and teamwork were classified as effect (influenced) factors. The final model visualizes these causal relationships in a structured network format.
